CASE STUDY LEADERSHIP The challenge: Despite efforts to recruit a senior financial leader for one of its top priority units, management had been unable to find qualified external candidates and, at the same time, felt that internal candidates’ skills were outdated.

The goal: Management needed to be convinced about the potential to elevate internal candidates, utilizing a more targeted recruitment and training approach.

The strategy: We sought, and found, internal high potential talent(s) and we reassessed their skills. We identified the most suitable candidate with proven leadership skills. We then created and implemented a training program to shadow top financial leads already within other units. The outcome: The successful internal candidate picked up all requirements within just a few weeks and has since been promoted to senior leads at a much faster pace than the organizational average.

CASE STUDY TALENT DEVELOPMENT

The issue: After receiving a multi-year average performance assessment from their managers, several mid-career staff were about to be placed on notice for termination.

The request: Analyze the drivers of the staff members’ deteriorating performance for documentation to initiate the termination process.

The assumption: That additional review of staff job requirements, development efforts and incentives to-date for similar staff would show a lack of initiative on the part of managers over the same years.

The action: A redefinition of job competencies helped determine whether staff were still the right fit. For those who were, we re-established a set of objectives with clarity on future performance assessment outcomes and enrolled the staff in classes for new accreditations. We linked the remaining staff to new opportunities within the same company through strategic reassignment(s).

The outcome: Terminations were processed for only a fraction of the staff identified. Those remaining in their jobs yielded highly productive and successful results, including several being promoted since.

The issue: Assess the organization’s financial strength by projecting future income levels and determine where to make shifts in resources.

The strategy: With the design and usage of new financial models, making assumptions for balance sheet and income statements. We identified which lines of business and instruments generated unsustainable returns.

The action: Proposed shifts in the business model to reduce expenses, and make recommendations as to which activities proved to not yield financial or organizational benefit.

The outcome: We converged units and eliminated redundant processes, which resulted in multi-year savings and affording new opportunities for staff mobility.

The strategy: Develop an algorithm which would automate the system changes, thereby eliminating operational risks associated with manual plan.
